Why Nipple Tape Doesnt Cure Workplace Conflict - Workology

Why Nipple Tape Doesnt Cure Workplace Conflict - Workology When HRs the Target of Sexual Harassment in the Workplace When HRs the Target of Sexual Harassment in the Workplace It was my first “real HR” job at a small manufacturing company after leaving staffing.  About a month or so into it, the VP of Operations called me into his office. He was obviously nervous and started stumbling through a  rehearsed monologue on what a great job I was doing. Then he dropped the bomb: “The guys in the shop are making comments about … your nipples. Now, I told them to cut it out but I would hate for something to happen or someone to say something to you and it be a big mess. I would rather jump out the window than talk to you about this, but I didn’t feel right not saying something so you can be aware of it and … I don’t know … do something, if you can. Because I don’t want to your reputation undermined and I don’t want to lose any employees of this company.” I was dumbfounded. And speechless. I think I nodded and left. On the drive home I realized … Oh shit! This dude just told me to tape my nipples!! Going Beyond the Work Dress Code I got angry! How dare he say that to me? What kind of creepy perv was he?  Is this an work dress code issue or more?  Then I got scared. Would anyone believe me if I told? Who would I even tell?  Then I got sad. How did I choose such a crappy workplace? Who would hire me now?  Then a friend of mine asked, “Well, is it true?” Um … I plead The Fifth on that. When Nipple Tape and Workplace Conflict Collide What I will say is that I didn’t tape my nipples. I didn’t file a complaint, and I didn’t sue the company. I didn’t quit the job, but I did gain a whole new respect for and perspective on Human Resources.  Conflict resolution or being the recipient of conflict especially for HR isnt fun. HR often lives in the cushy condo at the corner of “Rock” and “Hard Place” (no pun intended). We have the thankless job of protecting the employee and the employer at the same time. And there are times where carrying out those duties gets really, really uncomfortable. In this case, the VP had to act as HR. Knowing the risks and how mortifying it would be for both of us, he took the chance to have that conversation with me. He could’ve let the chatter continue and let my reputation be damaged in the process. Or he could’ve just told the guys to stop and never say anything to me about it. Or he could’ve just waited until an inappropriate comment was made, acted surprised, lost good employees and opened the company to serious liability in the process … Instead, he chose to protect them, me, himself and the company by telling the whole, ugly, uncomfortable truth. Thats Not Just Good HR. Its Damn Good HR That is damn good HR, in my book. And it’s pretty good management and leadership, too. It took a tremendous amount of courage to talk with me about that â€" the kind that HR is often accused of sorely lacking. We spend so much time afraid of getting sued or rocking the boat that we don’t speak up or speak out about much of anything … which usually lands us in the very trouble we were trying to avoid. Well, if we’re going to be damned if we do and damned if we don’t, I say we might as well figure out a way to tell the whole, ugly, uncomfortable truth to the people we work with and work for! I’m not talking about throwing laws, policies and all professional decorum out the window. I am talking about taking the initiative to find a good way to say the things no one wants to say so everyone in the employee â€" employer relationship remains safe and able to thrive. Uber Interview Questions - Map Implementation

Uber Interview Questions - Map Implementation In this weeks coding interview question post, Im going to analyze one of the best questions Ive seen in recent interviews. As many people ask for the pseudo code in order to help them understand the algorithm, I will also include that in the post as well. Its worth to emphasize again that whats truly important is not the final code/solution, its all about the analysis process and Im going to teach you exactly how to come up with the right idea. Question Implement data structure Map storing pairs of integers (key, value) and define following member functions in O(1) runtime: void insert(key, value), void delete(key), int get(key), int getRandomKey(). We select this question for mainly two reasons: The question was asked by Uber last month and got a lot of discussions. Its a great question to test your understanding of basic data structures. Memorizing data structure definition wont work. Its all about UNDERSTANDING. Analysis I First and foremost, think about the question by yourself. Its a great opportunity to test if you have a clear understanding of basic data structure. Here we go. There are many ways to implement a map, for instance, C++ std library is using red-black tree as the underlying system. However, to make operations of O(1) time complexity, hash should be the No.1 thing in your mind and I hope it wont take you more than a second to come up with this. With a hashmap, we can easily achieve O(1) time complexity for Insert, Get and Delete, however, what makes the question interesting is GetRandomKey function. As you can see, a hashmap wont allow you to get all the keys instantly and you need O(n) time to get a random key. Analysis II Many people are stuck here. However, there are a couple of ways to think about this problem. First and foremost, since the problem we have is GetRandomKey is of O(n) time complexity instead of O(1), a good technique is the time and space tradeoff. Specifically, if we want to make algorithm faster, we can try using more memory. This gives us some rough ideas like using another data structure (maybe tree, queue, linked list, array etc) to store all the keys separately, or when inserting a pair, we can store some additional data with the pair. Secondly, when getting a random key, the most straightforward approach is to have a random number and somehow we map this number to the corresponding key. To make it O(1) time complexity, most likely weve got to do the random sampling of an array. Things become much clearer. The right approach seems to be when inserting a new pair, we store the new key in a separate array. And when we call GetRandomKey, we can easily to the random sampling of the array in O(1) time complexity. However, a new problem pops up Delete operation becomes O(n) since you need to delete key from the array as well when removing a pair. Analysis III If you want to achieve O(1) deletion, another option is to use a linked list to store all the keys, however, this wont give you O(1) for GetRandomKey. Theres a trick here. In essence, you need O(n) time for array deletion is because you are keeping its origin order. But this is totally unnecessary in the current problem. Suppose you have [1, 4, 2, 5, 9] in the array and you delete 2. Instead of move 5 and 9 to the left, you can just switch 2 with 9 and reduce the length by 1. So the deletion can be done in O(1) time complexity, although we lose the order. In addition, in order to find the deleted key in array instantly, we also need to store the index in the map as well. Take the same array as well, when inserting 4 with value 10, we need to store 4, (10, 1) in the map where 1 is the index of the key in the array. Here is the pseudo code (I ignored all the checks like checking if key exists in the map). Summary Theres no need to summarize any takeaways from this question since the whole analysis process is worth reading twice. In fact, Ive gone through exactly the same thinking process when solving this problem. I thought about all the data structures Ive mentioned like linked list, tree etc.. There are a couple questions that are solved in similar ways: How to design and implement LRU cache How to shuffle an array (this uses exactly the same technique in GetRandomKey) By the way, if you want to have more guidance from experienced interviewers, you can check Gainlo  that allows you to have mock interview with engineers from Google, Facebook etc..

Partnerships)

Resume Writers' Digest What to Put in Your Contract With a Recruiter (Strategic Alliances/Partnerships) Developing the wrong kind of relationships with recruiters can put your resume writing business at significant risk. They can make promises to you about providing a volume of clients that can be enticing but can they deliver? And at what cost (both in terms of finances and the commitment it will require from you)? Going into these relationships armed with the right knowledge and information can help assure you pick the right recruiters to work with and negotiate an agreement that works for you and for them. Questions: Will you (the firm) be the client or will I be working with (and billing) the job seeker directly? What kinds of clients do you work with? Any specialties? What salary ranges do you usually work with? Remember that generalist firms in particular might send you some clients you dont usually work with. If this is the case, you might want to make arrangements ahead of time with a subcontract writer to handle those clients. Do you anticipate these project to be resumes only, resumes and cover letters, or other types of materials (bios, portfolios, LinkedIn profiles, etc.). Would you be interested in offering any other services to your clients i.e., career workshops, interview coaching, salary negotiation advising? How many projects do you think you will be sending me (per week, or per month)? How do you anticipate the client management process being handled (how I normally conduct business, or do you have something else in mind i.e., meeting the client at your offices, or representing myself as your agent?) How will referrals be made? Online? Will you email me the client information and I make contact? Will you set up a formal affiliate page and/or link? Or will you give the client my contact information, and the client will contact me? How will sales be tracked? Are you responsible for tracking leads and clients, or am I? How will payment be handled? Will the client pay you, or me? Issues to address when structuring an agreement (these are addressed in detail in the special report, but here is an overview): Tracking referrals Compensation Scope of commissionable work Reporting requirements Pricing Contact details Clients you dont/wont work with Client ownership and ownership of work (copyright) Nondisclosure/confidentiality Payment details Expense reimbursement Defining the nature of the relationship (status) i.e., independent contractor, employee, or agent Responsibilities of each party How default/breeches are resolved Limits of liability Term of the contract Contract termination Excerpted from: Developing Strategic Alliances and Partnerships With Recruiters by Bridget (Weide) Brooks.
